dc.description.abstract | The following research investigates the relationship between HR bundles (empowerment-enhancing bundles, motivation-enhancing bundles, skill-enhancing bundles), job demands and job resources and the final effect that all of these factors have on the feelings of burnout (emotional exhaustion and disengagement) that are experienced by the employees working in the service sector. A total of seventy employees who work for companies located in the countries of Greece and Cyprus participated in this study. The results of this study suggest that: (1) The HR practices used by these companies don’t have a negative effect on the emotional exhaustion experienced by employees, but instead they increase its growth. (2) The job resources provided don’t have any significant connection to job demands, while in contrast to the existing literature, they are positively related to disengagement. (3) Consisting to the literature, job demands are positively related to emotional exhaustion. (4) Finally, emotional exhaustion and disengagement were found having a positive relationship, in consistence with the results of previous studies. | en |
dc.description.abstract | Ο σκοπός της παρούσας μελέτης είναι να διερευνηθούν οι σχέσεις μεταξύ των ομάδων των πρακτικών ανθρώπινου δυναμικού (ομάδες βελτιστοποίησης ενδυνάμωσης, ομάδες βελτιστοποίησης κινήτρων, ομάδες βελτιστοποίησης ικανοτήτων), των εργασιακών απαιτήσεων και των εργασιακών πόρων, καθώς και να διερευνηθεί το πώς εν τέλει επηρεάζουν τη συναισθηματική εξάντληση που βιώνουν οι εργαζόμενοι και την αποδέσμευσή τους από την εργασία, στον τομέα των υπηρεσιών. Στην έρευνα συμμετείχαν συνολικά εβδομήντα εργαζόμενοι, που δραστηριοποιούνται σε επιχειρήσεις της Ελλάδας και της Κύπρου. Τα αποτελέσματα της έρευνας υποστηρίζουν ότι: (1) Οι πρακτικές που χρησιμοποιούνται από το HR των εργαζομένων δεν επιδρούν αρνητικά στην συναισθηματική εξάντληση των εργαζομένων, αλλά αντίθετα βοηθούν στην αύξησή της. (2) Οι εργασιακοί πόροι που παρέχονται στους εργαζόμενους δεν σχετίζονται σημαντικά με τις εργασιακές απαιτήσεις, ενώ παράλληλα σε αντίθεση με την βιβλιογραφία, φαίνεται να έχουν στατιστικά σημαντική θετική σχέση με την αποδέσμευση των εργαζομένων από την εργασία τους. (3) Οι εργασιακές απαιτήσεις σχετίζονται αρνητικά με την συναισθηματική εξάντληση, όπως προβλέπει η υπάρχουσα βιβλιογραφία. (4) Τέλος, η συναισθηματική εξάντληση και η αποδέσμευση από την εργασία σχετίζονται μεταξύ τους θετικά, συμφωνώντας με τα ευρήματα προηγούμενων ερευνών. | el |
